大学校长胜任力模型是高校进行校长遴选、培训和考核的重要依据.本文基于胜任特征的相关理论,通过高校校长的深度访谈,运用扎根理论研究方法归纳出专业化大学校长的胜任特征. 结果发现,专业化大学校长胜任特征由7个主范畴构成,分别为校长自我管理和发展素质、规划学校发展、优化内部管理、人才队伍建设、专业学科建设、内部关系与保障以及外部关系与保障. 其中,校长自我管理和发展素质影响其管理学校职能的实现;规划学校发展、优化内部管理、人才队伍建设、专业学科建设是校长管理的具体职责体现;内外部关系与保障是内外部情境变量,调节着校长具体管理学校的行为.

The competency model of professional university president provides basis for the selection, training and evaluation of university presidents. Based on the relevant theory of competence, this paper conducts in-depth interviews with 10 college presidents, using grounded theory to summarize the competency characteristics of professional university presidents. The results show that the competency characteristics of professional university presidents are classified into seven main categories, i.e. self-management and development quality, university development planning, internal management optimization, talent team building, disciplinary development, internal relationship maintenance, and external relationship maintenance. Among them, self-management and development quality influences the realization of university running functions; university development planning, internal management optimization, talent team building and disciplinary development compose the specific responsibilities of university presidents;internal and external relationship maintenance is a situation variable, which regulates the performance of university president's specific responsibilities.
