以428名员工为被试,探讨同事信任对员工建言行为影响的过程机制与边界条件. 研究表明:( 1 )同事信任对抑制性建言、促进性建言有显著正向影响,且预测力没有显著差异;(2)职场友谊对抑制性建言、促进性建言均有显著正向影响,且对促进性建言的预测力更强;(3)职场友谊在同事信任与抑制性建言、促进性建言关系中具有部分中介作用;(4)性别正向调节了"同事信任-职场友谊-促进性建言"的后半径.

This paper examines the process of colleague trust's effect on employees' voice behavior, and boundary conditions, based on 428 employees data. Results show that,firstly, colleague trust positively affects employees' prohibitive and promo-tive voice behavior indifferently;secondly, workplace friendship has a positive effect on prohibitive and promotive voice be-havior, especially the later one; thirdly, workplace friendship mediates the relationship between colleague trust and voice behavior, and the mediation effect is larger for promotive voice behavior; in the end, gender moderates the later radius of the path of colleague trust-workplace friendship-promotive voice behavior.
