目的 了解深圳市南山区公立医院员工的敬业度现状及其影响因素,探讨提升医务人员敬业度的途径.方法 使用许星莹教授在标准的怡安翰威特企业员工敬业度问卷基础上修订完成的公立医院医务人员敬业度调研问卷,采用分层随机抽样的方法对南山区全部4家公立医院的1476名临床、医技和行政等员工进行现场调查.结果 南山区公立医院员工整体的敬业度水平中等偏上(4.60±0.71分),敬业率为82.6%.5个维度中,"工作效能"敬业度得分最高,其次为"身心状况","全面回报"最低.结论 深圳市南山区公立医院员工整体敬业度水平较好,但在提升员工的全面回报和缓解身心压力等方面需进一步加强.

Objective To research the engagement status and influential factors of public hospital staff in Nanshan District of Shenzhen, and to explore ways to enhance the engagement of staff.Methods Public hospital staff engagement survey questionnaire revised based on Aon Hewitt employee engagement questionnaire designed by Professor Xingying Xu was adopted. With stratified random sampling, 1476 clinical, medical and administrative staff from 4 public hospitals in Nanshan District were included in our research.Results The general engagement status of public hospital staff in Nanshan District was above average level (4.60±0.71) with dedication rate of 82.6%. In the five dimensions of engagement questionnaire, 'Work Efficiency' scored highest, followed by 'Physical and Mental Condition', and 'Total Rewards' scored lowest.Conclusion The general engagement status of public hospital staff in Nanshan District was relatively good, but more efforts should be made to enhance the overall rewards of staff and relieve the physical and mental stress.
